Regarding middle aged men enlisting, Ukraine is probably doing that more often than the Russians. Ukraine is under mobilization orders in which all able-bodied males are forbidden from leaving the country and are eligible for military service. There are many photographs of men who appear to be in their 40's and 50's in Ukrainian military uniforms. It might include men in their 60's in special categories such as medical personnel, skilled technicians or former military officers called back to service.
Russia is just a much bigger country. Putin doesn't want to declare a full mobilization in Russia, because of the feared political effects. So he scrounges for troops wherever he can, since the standing Russian army at the time of invasion has proven inadaquate. Many reservists have been called up and recruiting efforts increased. Recruiters are probably taking older volunteers with needed skills.
Ukraine is a smaller country and now that the war has settled into a war of attrition where casaulties are roughly equal on both sides, that plays to Russia's advantage since they can do this longer than Ukraine can. So Ukraine has to dig a lot deeper in order to maintain their numbers. Russia's probably hoping that constant pressure will collapse the Ukrainian economy and force the country to implode. I expect that as males are all drafted into the Ukrainian army, women will be moving en-masse into maintaining the civilian economy.
